Part 1 of this series covered real, useful ways to use general AI for talent acquisition: drafting job descriptions, writing candidate emails, generating interview questions. Every one of those still holds up.

But every operator who tries to run hiring at scale on general AI hits the same wall, and it isn’t a model quality problem. ChatGPT, Gemini, and Claude are genuinely capable at one-off tasks. They’re general-purpose large language models, built to answer anything for anyone, not to run your applicant pipeline. The wall is integration. None of them are connected to your applicant data, your ATS, or the candidate who applied five minutes ago. That’s the gap between a chatbot and AI recruiting software built for the job.

Where general AI breaks: the integration seams

Hiring is a connected process. Applicants apply. They get screened. They’re scheduled for interviews. Recruiters review them. Hiring managers weigh in. Offers go out. Onboarding starts. Each step generates information the next step needs.

General AI cannot operate inside that process. It sits next to it. Every interaction opens a fresh context window. ChatGPT doesn’t know the candidate you’re asking about is the same one your recruiter screened last Tuesday. Gemini doesn’t know what your best hires in this role looked like six months in. Claude can’t read your applicant tracking system, because it was never connected to it.

That gap produces a specific workflow: applicant applies, recruiter copies the resume into ChatGPT, asks for a summary, pastes the summary into a Slack message, decides whether to schedule, goes back to the ATS to schedule, goes back to ChatGPT to draft the invite email, pastes the email into the ATS. Multiply that across 18,000 applicants a year and the math doesn’t hold.

What hiring-grade AI looks like

An AI-powered hiring platform starts inside the hiring system, not next to it. Applicants apply through your career site the way they always have. From the moment they hit submit, AI Match evaluates them against the role-specific attributes you’ve defined: experience, certifications, and the skills that predict performance in that specific job, not generic keyword matching. Every applicant is scored the moment they apply, with the supporting evidence attached so the score is reviewable, not a black box.

The recruiter logs in to a shortlist that’s already ranked. For any candidate, AI Candidate Summary generates a structured brief on demand: strengths, gaps, and the specific questions worth asking in the live interview. Every claim in that brief traces back to the source document, which is what makes it defensible in an audit and useful in a hallway conversation with a hiring manager.

Candidates who clear the bar get an AI Interview invitation: a voice-based, structured asynchronous interview they complete on their own schedule, 7 PM on a Saturday, between shifts, in whichever language they’re most comfortable in. The recruiter gets back a scored transcript, evaluated against a defined rubric, and a side-by-side view across the full candidate pool. By Monday morning, the qualified shortlist is already built. The AI didn’t replace the recruiter. It removed the manual triage that was keeping the recruiter from the part of the job that actually moves a hire forward: talking to people.

The cost of running hiring on general AI

Operators who try to scale hiring on ChatGPT alone run into three specific problems. Recruiters who write good prompts move fast; recruiters who don’t, don’t, and the team’s output gets uneven. Candidate experience varies by recruiter, because everyone’s writing their own prompts and getting different results. And compliance risk builds quietly, because a pasted-together workflow across five different tools leaves no consistent record of how any candidate was evaluated, and no way to catch it if the model got a candidate detail wrong.

That last problem is the one that costs the most to ignore. This is the real distinction between a general chatbot and artificial intelligence recruiting built for the job: Warden AI, Hireology’s compliance infrastructure, runs continuous third-party monitoring and bias testing grounded in EEOC guidance behind every AI Match score and AI Interview evaluation, so there’s a defensible record for every hiring decision.
